The Moments No One Sees: Invisible Labor and Emotional Weight in Women's Legal Work

In the legal profession, we're taught to prize what can be measured: hours billed, cases won, opinions published. But some of the most defining work that women do — especially young women — is nearly impossible to quantify. It's the quiet, persistent labor of making things smoother, softer, and more manageable. It's emotional labor. And it's real work.

During law school, I served in a leadership role that often put me at the front of the room. Yet time and again, I found myself doing the kind of work that doesn't show up on a resume — rephrasing difficult messages to avoid conflict, picking up organizational tasks others had overlooked, offering emotional support to overwhelmed peers, and helping maintain cohesion within a team. These weren't listed responsibilities, and no one explicitly asked me to do them. But it became clear they were expected. And I began to realize that this invisible, behind-the-scenes labor was falling disproportionately on the women in the room.

That experience isn't unique. Across the legal profession, women disproportionately absorb the invisible weight of emotional and relational work. Emotional labor involves "editing your emotions in order to have an effect on the emotions of other people."^[1] It often includes managing others' comfort, diffusing tension, offering support, and helping things run smoothly — even when that means sidelining your own needs.

This labor isn't limited to home or personal life. It's deeply embedded in the workplace — especially for women. In the service economy, as Rose Hackman notes, women make up a staggering 78% of workers in health care and social assistance and 95% in child...
